About this session

Employee engagement is often treated as a standalone people initiative: run a survey, review the scores, choose a few actions, communicate them, and repeat the process later.

That can produce useful information, but it can also disconnect engagement from the work the organization is actually trying to accomplish.

Strategic engagement starts somewhere different. Leaders first ask what the business needs from the workforce.

A growth strategy may require collaboration, customer focus, speed, and capability-building. A transformation strategy may require trust, learning, experimentation, and tolerance for temporary uncertainty.

An efficiency strategy may require role clarity, process improvement, stronger prioritization, and confidence that employees can raise operational friction without penalty. Different strategies create different workforce requirements.

The next question is whether the employee experience supports those requirements.

Employees may be told that innovation matters while mistakes are punished, that collaboration matters while goals reward individual competition, or that wellbeing matters while workloads and leadership expectations encourage constant availability.

Engagement weakens when the organization's stated priorities and employees' lived experience repeatedly contradict each other.

Participants learn how to connect strategy with the conditions of work.

They identify the engagement drivers most relevant to a specific strategic priority, strengthen line of sight from enterprise goals to team and role-level contribution, define the manager behaviors required for execution, and use employee voice to identify barriers and emerging risks.

They then build a measurement approach that combines engagement, workforce, leadership, and business indicators so the organization can learn whether the strategy and employee experience are moving in the same direction.

The objective is not to make everybody enthusiastic about everything.

It is to create an environment in which people understand what matters, know how they contribute, have reasonable conditions to perform, and can sustain the level of effort and adaptability the strategy requires.

What’s covered

Connect Engagement to What the Business Needs

Every length
  • Start with the strategyA growth strategy, cost transformation, customer strategy, innovation agenda, merger, digital transformation, or retention priority creates different demands on the workforce.
  • Define the workforce requirementsStrategy becomes actionable when leaders can explain what employees and managers need to do differently.
  • Prioritize the right engagement driversRole clarity, manager quality, trust, autonomy, recognition, development, belonging, collaboration, workload, resources, and employee voice can all influence engagement, but they are not equally important in every strategic situation.
  • Find the strategy-experience contradictionsEmployees learn what the organization truly values through decisions, systems, incentives, workload, and leadership behavior.

Turn Strategy Into Everyday Employee Experience

90 minutes and longer
  • Create a clear line of sightEmployees cannot align their effort with a strategy they experience only as executive language.
  • Make priorities clear enough to act onEngagement suffers when teams are told that everything is important and must absorb the trade-offs themselves.
  • Create meaningful ownershipPeople are less likely to feel ownership when they are accountable for results but have little influence over how work is organized or how problems are solved.
  • Connect growth to future capabilityStrategies often fail because organizations focus on communicating change without building the capability required to deliver it.

Make Managers and Employee Voice Part of Execution

3 hours and longer
  • Define the manager behaviors that matterEmployees experience much of the organization through their immediate manager.
  • Listen for information that improves executionEmployee voice becomes strategically useful when it surfaces customer insight, process friction, workload problems, capability gaps, implementation risk, or differences between leadership assumptions and operational reality.
  • Close the loop after employees speakRepeatedly asking for input without visible follow-through can weaken trust and future participation.
  • Remove friction that motivation cannot fixConflicting priorities, unnecessary approval layers, poor tools, unclear ownership, ineffective meetings, process duplication, and excessive workload can prevent capable people from contributing effectively regardless of motivation.

Measure and Sustain Strategic Alignment

Full day only
  • Measure more than an engagement scoreAn engagement score can provide useful information about employee experience, but it does not explain every cause and does not prove that a particular engagement initiative created a business outcome.
  • Use leading and lagging indicatorsMany business outcomes take time to change.
  • Look beneath the organization-wide averageAn enterprise-wide engagement result can hide major differences across functions, locations, workforce groups, managers, career stages, or operating environments.
  • Make alignment a management rhythmStrategy changes, workforce conditions change, and engagement priorities need to evolve with them.
