About this session

Retention is often approached too late. An employee resigns, the organization conducts an exit interview, leaders ask what would have made the difference, and attention turns to replacing the person.

By that point, the employee has often spent months forming a view about whether the role, manager, workload, opportunities, and wider organization still make sense for them.

A stronger approach begins much earlier. People continuously evaluate the employment relationship through everyday evidence.

Is the work manageable? Do they have enough clarity and autonomy to perform well?

Does their manager help or hinder them? Are good contributions recognized?

Can they learn and grow? Is flexibility workable?

Are opportunities distributed credibly? When something is frustrating, does raising it make any difference?

The answers will not be identical for every employee. A new hire may value learning and connection.

An experienced specialist may care more about autonomy, challenge, and recognition of expertise. A working parent may place greater weight on flexibility.

Someone at a career plateau may need new scope rather than another course. A critical specialist may stay because the organization continues to provide meaningful work even when a promotion is not immediately available.

Retention therefore requires understanding patterns without pretending every employee wants the same employment experience.

The session helps leaders move beyond generic retention activity and examine the environment people experience.

Participants explore job quality, manager behavior, workload, clarity, autonomy, recognition, reward, flexibility, development, internal mobility, employee voice, and the critical moments that can strengthen or weaken the relationship with the organization.

They also learn how to detect retention friction earlier.

Stay conversations, one-to-ones, career discussions, employee feedback, workload signals, internal-mobility patterns, manager changes, repeated frustrations, and workforce data can all provide useful evidence before somebody has made a final decision to leave.

The purpose is not to predict individual resignations or pressure employees into staying. It is to understand which conditions the organization can reasonably improve.

Healthy retention does not mean keeping everybody forever. Employees will leave for personal reasons, career opportunities, relocation, life changes, different interests, or because the employment relationship has naturally run its course.

The leadership objective is to reduce avoidable loss, protect critical capability, and create a workplace where staying remains a credible and attractive choice.

Design Work People Can Sustain

90 minutes and longer
  • Make the job itself worth staying forA positive culture cannot indefinitely compensate for work that is chronically unclear, unnecessarily frustrating, lacking in autonomy, or structured in ways that make success harder than it needs to be.
  • Treat workload as a retention issueEmployees can tolerate demanding periods when the pressure has a purpose, leadership is credible, recovery is possible, and overload is not permanent.
  • Make the manager experience countManagers influence priorities, work allocation, feedback, autonomy, recognition, development, flexibility, communication, and whether raising a concern feels worthwhile.
  • Build flexibility with clarity and fairnessFlexibility can strengthen the employment relationship when employees understand what is available, managers apply principles consistently, and operational requirements remain clear.

Create a Future Employees Can See

3 hours and longer
  • Make growth bigger than promotionEmployees can feel stuck even when they enjoy their work if advancement is understood only as moving upward.
  • Make internal opportunity visibleEmployees are more likely to look outside when they cannot see opportunities inside.
  • Recognize contribution crediblyRecognition loses value when it is generic, delayed, unevenly distributed, or disconnected from the contribution employees themselves consider meaningful.
  • Create fair access to developmentHigh-value development can flow disproportionately toward people who are more visible, more confident in asking, physically closer to decision-makers, or already seen as high potential.

Detect Retention Friction Before Resignation

Full day only
  • Have stay conversations before exit conversationsManagers often discover what mattered only after the employee has accepted another offer.
  • Watch for patterns — not secret flight scoresChanges in development activity, internal mobility, workload, manager turnover, absence, employee voice, career frustration, or repeated team departures can provide useful organizational signals.
  • Act on what the organization can influenceNot every reason for leaving is within an employer's control.
  • Close the retention loopListening without action can increase cynicism.
