About this session
Skills-gap analysis is often treated as a comparison between a list of required skills and a set of employee ratings. Done well, it is much more useful.
It connects business direction with the capabilities people will need to perform the work, creates enough clarity about what proficiency actually means and uses appropriate evidence to understand where capability is already strong, where it is inconsistent and where genuine gaps could constrain performance or future strategy.
Participants begin with the future rather than the training catalog. They examine business priorities, changing work, technology, role expectations and emerging responsibilities and translate those into capability requirements at an appropriate level.
They then define proficiency clearly enough that different people can recognize what stronger capability looks like in practice.
The current state is assessed using proportionate evidence. Depending on the capability, useful evidence may include work outputs, demonstrations, observed practice, manager input, self-assessment, formal assessment, qualifications, experience or performance data.
Participants learn to avoid false precision and to distinguish a genuine lack of skill from problems caused by unclear expectations, broken processes, missing tools, poor incentives, workload, insufficient opportunity or another non-skill factor.
Finally, participants prioritize the gaps that matter and choose the right response.
Some capabilities require formal learning; others are better developed through coaching, practice, stretch assignments, mentoring, job aids, workflow changes, hiring, redeployment or changes to role design.
The result is a focused development plan tied to business need and evidence of improving capability rather than a generic training wish list.

What’s covered
Define the Capabilities the Work Requires
Every length- Start with the business & the workParticipants begin with the work the organization needs to perform now and in the future rather than starting with a generic skills library.
- Translate work into capabilitiesBroad labels such as 'leadership,' 'AI' or 'communication' are often too vague for useful gap analysis.
- Define proficiency clearlyA rating such as 'intermediate' has limited value unless people understand what it means.
- Look for future & emerging needsSkills-gap analysis should not only describe today's workforce.
Build a Credible Current-State Capability Picture
90 minutes and longer- Choose evidence that fits the capabilityDifferent skills require different evidence.
- Use multiple inputs carefullyCurrent capability may be informed by self-assessment, manager input, peer evidence, formal assessments, credentials, work history or performance evidence.
- Separate capability from opportunitySomeone may appear to lack a skill because their role has never given them the opportunity to demonstrate it.
- Build the current-state mapParticipants organize the available evidence at the appropriate level.
Find & Prioritize the Gaps That Matter
3 hours and longer- Compare required & current capabilityParticipants compare target proficiency with the available current-state evidence and identify where gaps exist across roles, teams or priority workforce populations.
- Check that it is actually a skills gapNot every performance problem is caused by missing capability.
- Prioritize by consequence — not gap size aloneA large gap in a low-priority capability may matter less than a smaller gap affecting a critical strategic objective.
- Segment the development needThe same capability may require different responses for different populations.
Build the Development Plan & Measure Capability Growth
Full day only- Choose the right responseTraining is one option among several.
- Design the development pathwayParticipants translate priority gaps into progressive development pathways covering the starting point, learning or experience required, application opportunities, feedback and the evidence expected at each stage.
- Create ownership & enablementDevelopment depends on more than the learner.
- Measure capability — not learning activityCourse attendance and completion show participation but do not demonstrate improved capability.
